Model Kepemimpinan Transformasional Guna Mencapai Kepuasan Kerja Aparatur Sipil Negara (ASN)

Abstrak. Penelitian ini bertujuan untuk melihat peran gaya kepemimpinan transformasional di kalangan ASN khususnya di provinsi Sulawesi Selatan serta pengaruhnya terhadap perilaku para ASN tersebut. Perilaku para ASN dalam hal ini diproksikan dengan kepercayaan terhadap atasan (trust) dan kepuasan kerja (job satisfaction).  Secara garis besar penelitian ini menggunakan tahap kualitatif sebagai penelitian pendahuluan dan tahap kuantitatif. Pada tahap kualitatif, penulis melakukan wawancara dengan 30 (tiga puluh) responden untuk mengetahui bentuk kepemimpinan yang efektif dalam organisasinya, kepercayaan terhadap atasan, dan kepuasan kerja. Selanjutnya,  kuesioner yang akan digunakan sebagai alat ukur penelitian disusun berdasarkan hasil wawancara yang telah dilakukan terhadap 30 (tiga puluh) informan kunci. Kemudian dilakukan analisis face validity, social desirability response, dan construct vailidity (convergent dan discriminant). Jumlah sampel adalah sebanyak 350 orang. selanjutnya dilakukan pengukuran pengaruh variabel kepemimpinan transformasional terhadap kepuasan kerja yang dimediasi oleh kepercayaan terhadap atasan dengan menggunakan metode SEM. Hasil penelitian menunjukkan bahwa variabel kepemimpinan transformasional berpengaruh positip dan signifikan pada kepercayaan ASN terhadap atasannya. Variabel kepercayaan berpengaruh positip dan signifikan pada kepuasan kerja ASN. Variabel kepemimpinan transformasional berpengaruh positip dan signifikan pada kepuasan kerja ASN. Variabel kepercayaan terhadap atasan memediasi sebagian hubungan antara kepemimpinan transformasional dengan kepuasan kerja ASN. Kepemimpinan transformasional mampu menjelaskan dan memprediksi kepercayaan ASN sebesar 44,81%. Demikian pula kepemimpinan transformasional dan kepercayaan mampu menjelaskan dan memprediksi kepuasan kerja ASN sebesar 44,49%. Secara keseluruhan kepemimpinan transformasional dalam penelitian ini mampu memahami, menjelaskan, dan memprediksi kepercayaan terhadap atasan yang berdampak pada kepuasan kerja para pegawai negeri sipil.
